Toptal vs Upwork for hiring remote software engineers
Toptal matches a screened freelancer and bills the engagement. Upwork is an open marketplace that adds a service fee to freelancer payments. For a remote software engineer, the useful differences are who picks the person, what each company publishes as a fee, how it vets, and how fast a name shows up. Arca.ph is a network of remote engineers your own AI agent searches and sorts. On the marketplace, a one-time 15% fee of first-year pay is charged only on hire.
Fees and times below are quoted from Toptal's or Upwork's own pages, or from Clutch's Toptal profile, checked on Oct 28, 2026. Each figure has a link and that date. Terms change, so check before you sign.
Toptal vs Upwork, in short
Use Toptal when you want a matcher to introduce a screened freelancer, a trial before you are billed, and an invoice from Toptal for as long as the engagement runs. Use Upwork when you want to post work, read proposals, and pay freelancers on the marketplace, with a published percentage on those payments. Arca.ph is a Toptal alternative, and an Upwork alternative for developers, when you want to search a network of remote engineers and pay one fee only if you hire.
Toptal's FAQ lists a $79 monthly subscription if you proceed with matching (toptal.com/faq, checked Oct 28, 2026). Toptal does not publish a talent rate on the pages checked. Upwork's plan cards list 5% on Basic and 10% on Business Plus, and the same pricing page also lists 7.99% on Basic (upwork.com/pricing/client, checked Oct 28, 2026). The rest of this page keeps those numbers separate.
How Toptal works
Toptal is a network of independent contractors. A talent matcher in the same field as the role hand-selects people from that network. Toptal's developers page says the matchers are not recruiters or HR reps, and that they match you with candidates after they understand the goals, the technical needs, and the team (toptal.com/developers, checked Oct 28, 2026).
- Engagement: you can hire developers on an hourly, part-time, or full-time basis (toptal.com/developers). The why page says "work with Toptalers hourly, part-, or full-time for a fixed price on a weekly basis. No hidden fees." (toptal.com/why).
- Trial: each engagement starts with a trial of up to two weeks. If you are not satisfied, you are not billed. Toptal allows a trial with up to three people per position (toptal.com/faq).
- Full-time at your company: asked whether you can hire a Toptal worker full-time, Toptal answers "For the most part, yes," with an arrangement worked out for that case (toptal.com/faq).
- Who pays whom: Toptal typically invoices twice a month, on Net 10 terms (toptal.com/faq).
How Upwork works
Upwork is a marketplace where clients post work and hire freelancers. The client pricing page says "It's free to get started—pay only when you hire" (upwork.com/pricing/client, checked Oct 28, 2026).
- Who picks: you browse profiles, ratings, and work history. Basic includes 30 invites per job post. Business Plus includes 60. Direct messages are 5 per day on Basic and 15 per day on Business Plus. Uma, Upwork's hiring agent, can invite candidates and deliver a shortlist (upwork.com/pricing/client).
- Who pays whom: you pay the freelancer on Upwork, and Upwork adds a client service fee to those payments. The fee section below quotes each published rate on its own.
- If the work is disputed: the pricing page says you only pay for approved work from escrow, and that protection policies and dispute support cover issues. The trust page says fixed-price escrow lets you review finished work before releasing payment (upwork.com/pricing/client, upwork.com/trust-and-safety/clients). Those pages do not state a free replacement period.
Pricing and fees
What Toptal publishes
- Subscription: "a flat monthly subscription fee of $79" if you proceed with talent matching. You may cancel at any time. If Toptal can't provide talent, you can request a refund on cancellation (toptal.com/faq, checked Oct 28, 2026).
- Recruiting fee on the comparison table: the why page lists Toptal's recruiting fee as $0 (toptal.com/why, checked Oct 28, 2026). That $0 is the recruiting-fee cell. It is not a talent rate.
- Talent rate: the developers page says the cost depends on the project, seniority, and whether the work is hourly, part-time, or full-time. It does not publish a talent rate (toptal.com/developers, checked Oct 28, 2026). Clutch's Toptal profile lists an hourly rate of $100–$149 (clutch.co/profile/toptal, checked Oct 28, 2026). That range is Clutch's listing, not a rate card on toptal.com. This page does not turn it into a yearly bill.
- Invoices: typically twice a month, Net 10 (toptal.com/faq).
Arithmetic on the subscription alone: $79 a month for 12 months is $948. That figure is arithmetic. It is only the subscription. Toptal does not publish it as a yearly price, and it does not include talent pay.
What Upwork publishes
The client pricing page publishes more than one Basic fee. The plan cards and the FAQ answers are quoted separately. This page does not treat them as one number. It also leaves out discounted rates that the page limits to clients in one place (upwork.com/pricing/client, checked Oct 28, 2026).
- Basic plan card: a 5% service fee. "For example, a $100 contract would cost $105 in total + contract initiation fee."
- Business Plus plan card: a 10% service fee. "For example, a $100 contract would cost $110 in total + contract initiation fee." The same card says a one-time fee of up to $4.99 USD applies to new contracts under $100 USD.
- Other answers on that page: one answer says you pay a 7.99% Marketplace fee on Basic. One "How does Upwork make money?" answer says clients pay 5% on Basic and 10% on Business Plus. Another answer to that question says 7.99% on Basic and 10% on Business Plus. Talent fees on the same page are quoted as a range from 0% to 15% in one answer, and as 10% in another. Those are fees on the freelancer's side.
- Contract initiation fee: "The fee ranges from $0.99 to $14.99 per contract." Basic plans are charged per contract. Business Plus plans don't have an initiation fee except on fixed-price contracts of $100 USD or less (upwork.com/pricing/client). The help article says the client fee ranges from $0.99 to $14.99 USD, once per new contract, including when you start a new contract with someone you have hired before. Clients on Business Plus are not charged that fee on hourly contracts. For fixed-price contracts, it applies to contracts of $100 USD or less (Contract Initiation Fee, checked Oct 28, 2026).
- Direct contracts: "Each active direct contract is billed at $49/month per active contract." Both Basic and Business Plus are free to join. Business Plus runs on a 30-day membership cycle for a downgrade (upwork.com/pricing/client).
Vetting
Toptal's FAQ says it screens for communication skills, personality, domain-specific knowledge, and a high level of professionalism. The process includes portfolio reviews, technical coding challenges, formal assessments, and live problem-solving sessions, and every applicant completes a test project. The same page says every Toptal expert writes and speaks fluent English (toptal.com/faq, checked Oct 28, 2026).
Upwork's pricing page says "Upwork verifies every freelancer's identity and location before you connect." It describes Expert-Vetted talent as rigorously screened for technical expertise and soft skills, and it says talent badges mark freelancers who deliver strong results (upwork.com/pricing/client, checked Oct 28, 2026). The trust page says identity verification "confirms that badged independent professionals are who they say they are with an identification document review and video call," and that clients can use feedback and the Job Success Score. With the Enterprise solution, a client can request a background check (upwork.com/trust-and-safety/clients, checked Oct 28, 2026).
Speed
Toptal publishes several times, and they are not the same claim.
- The FAQ says that in almost all cases Toptal will introduce candidates within 24 hours (toptal.com/faq, checked Oct 28, 2026).
- The developers page says the average time to match is under 24 hours, and that you can typically hire developers in about 48 hours (toptal.com/developers, checked Oct 28, 2026).
- The why page lists "As Fast as 48 Hours" for time to find a Toptaler (toptal.com/why, checked Oct 28, 2026).
- If nobody already in the network fits, the FAQ says it takes one to three weeks to locate and screen someone new (toptal.com/faq).
Upwork's pricing page does not publish an average time to hire. It says you can get a curated shortlist of top applicants in under 6 hours from Uma. In that feature table, Basic is marked limited access and Business Plus is marked unlimited access, in the same order as the 30 and 60 invites (upwork.com/pricing/client, checked Oct 28, 2026). A shortlist in under 6 hours is not a hire.
How Arca.ph differs
Arca.ph is a network of remote engineers. Your own AI agent, such as Grok, Claude, or ChatGPT, searches and sorts that network. Arca.ph does not shortlist on the marketplace. You choose who to meet. Profiles are free to view once you sign up and sign the Arca.ph Client Agreement (terms, how it works).
What the candidate tells us
This is free to view once you sign up and sign the Arca.ph Client Agreement. It is the resume and work history, the languages and tools they have used, school, the monthly pay they ask for, their English level in their words, working hours, screening answers, a personality test, and a transcript of a video interview with an AI interviewer.
What the candidate shows us
This is paid. You pay for the tests you order. A real person watches. It includes proctored English, a thinking-skills test, a coding test with no AI, a 2-hour build where AI is allowed, the Fire Drill (a live pair-programming session), and recorded reference checks (proctored tests). More on the two lists is in Vetted software developers: what to know before you hire.
Marketplace fee: a one-time 15% of first-year pay, charged only if you hire someone Arca.ph introduced. There is a 3-month free replacement. You hire and pay the developer directly (pricing).
Done for you: you bring the job. The Arca.ph team finds the people. Proctored English, cognitive and coding tests are included. The fee is 35% of first-year pay, charged once on hire. You still hire and pay the developer directly. There is a 3-month free replacement.
Arithmetic on one example
A developer at $3,000 a month is $36,000 of first-year pay. The lines below are arithmetic on that illustration. They are not quotes from Toptal or Upwork. Upwork's own examples stay the $100 contracts above. Toptal's talent rate stays unpublished on the pages checked.
- Arca.ph marketplace: 15% of $36,000 is $5,400, once, only if you hire.
- Arca.ph done for you: 35% of $36,000 is $12,600, once, only if you hire.
- Upwork's 5% Basic card, applied to $36,000 of payments: $1,800. Arithmetic. Upwork's own example is a $100 contract costing $105, plus a contract initiation fee.
- Upwork's 7.99% Basic answer, applied to the same $36,000: $2,876.40. Arithmetic. The pricing page also publishes this rate, so 5% is not the only Basic number.
- Upwork's 10% Business Plus card, applied to $36,000: $3,600. Arithmetic. Upwork's own example is a $100 contract costing $110, plus a contract initiation fee.
- Those Upwork lines leave out the contract initiation fee. Upwork publishes that fee as a range from $0.99 to $14.99, not as one number.
- Toptal's $79 subscription for 12 months: $948. Arithmetic. That is the subscription only.
For a long engagement, a one-time fee and a percentage of every payment are different bills. How to compare a one-time fee with an ongoing markup is in Staffing agency markup rates: how to hire your developer directly.
